Job Description
HVAC Service Manager (Hybrid)
- This is a leadership role, not a field role. You will not be assigned service calls. You will run a department.
- What you will own. The commercial HVAC service technician group, service delivery and dispatch priorities, client relationships, and departmental financial performance. You report directly to the COO and sit at the leadership table.
- What your team will work on. Rooftop units, split systems, VRF and VRV, air cooled and water cooled chillers, cooling towers, boilers and hydronic systems, makeup air and ventilation, and light commercial refrigeration including reach in units, ice machines, and small walk in boxes, across office, retail, restaurant, institutional, and light industrial accounts. Your job is to make sure they do it correctly, profitably, and safely, and to be the person they call when they are stuck.
- What we are offering.
- $155,000 base salary
- Quarterly performance bonus tied to service department results
- Annual bonus tied to company profitability
- Growth bonus tied to service department expansion
- Three days in the office, one day in the field, one day from home
- Leadership on call is a five person rotation, so you carry the phone roughly one week in five
- Company vehicle, fuel card, phone, and laptop
- Health, dental, and vision coverage
- 401(k) with company match
- Paid continuing education and manufacturer training
- What you need.
- EPA Section 608 certification
- 8 or more years in commercial HVAC, with at least 4 years managing a technician group
- Demonstrated ownership of a department or branch P&L
- Strong diagnostics and troubleshooting background
- Comfort running a department on a modern service platform. We run BuildOps.
- We benchmark this seat above market on purpose, because we would rather pay for the right person now than wait for a cheaper one. If you are running a service group today and you want a seat where your decisions actually stick, this is it.

- Atlantic Mechanical is an equal opportunity employer.
The HVAC Service Manager oversees all aspects of Atlantic Mechanical's commercial HVAC service department, providing leadership in technician management, service delivery, client support, and operational and financial performance. The role ensures high quality commercial HVAC service, directs the resolution of complex repair work, and drives the department's growth and profitability.
This is a management position. The HVAC Service Manager does not carry a service assignment and is not dispatched on calls. Technical depth is required so the Manager can direct, evaluate, and develop technicians, and so complex work is scoped and priced correctly, not so the Manager performs it.
- Reporting Relationships
- Reports to: Chief Operating Officer
- Direct reports: HVAC Field Captain, HVAC service technicians, and HVAC apprentices
- Works closely with: Director of Refrigeration Service, Maintenance and Training Manager, Dispatcher, Service Coordination Lead, Estimating, Install, Warehouse, and Accounting
- Key Responsibilities
- Team leadership and development
- Supervise, train, and mentor the commercial HVAC technician group
- Direct the assignment and scheduling of technicians for service calls and emergency repairs
- Conduct regular performance evaluations and support ongoing training, certification, and career development
- Lead the hiring process for HVAC technicians and apprentices, including screening, interviewing, and final selection
- Build and maintain the apprentice development track, including license and certification progression
- Foster a team culture focused on safety, professionalism, and quality
- Service operations and dispatch
- Prioritize service requests and coordinate scheduling to ensure timely and efficient field operations
- Oversee field logistics including equipment readiness, truck stock and inventory needs, vendor coordination, and fleet condition
- Work closely with the Dispatcher to ensure service and quoted repair work is properly scheduled, tracked, and completed on time
- Assign work by technician capability, not simply availability
- Monitor service workflows to maintain responsiveness and customer satisfaction
- Ensure accurate communication and documentation between field technicians and office staff
- Coordination with the maintenance department
- The maintenance department is a separate department and does not report to this role. This role owns the service side of that relationship.
- Receive, triage, and convert repair and replacement opportunities identified by PM technicians during maintenance visits
- Coordinate with the Maintenance and Training Manager on scheduling so maintenance and service work do not compete for the same technicians or the same customer window
- Provide technical input on maintenance scopes when requested, without owning the scope or the contract
- Feed recurring failure patterns found on service calls back to the maintenance department so PM procedures improve
- Client relations and support
- Build and maintain strong relationships with commercial clients, including facility managers, property owners, property management firms, and general contractors
- Respond to escalated customer concerns, resolve service issues, and reinforce long term client retention
- Review and approve estimates, proposals, and service agreements above established thresholds
- Participate in customer meetings, walkthroughs, and contract discussions
- Identify at risk accounts early and drive corrective action
- Financial and administrative oversight
- Manage HVAC service department budget, labor utilization, and gross margin goals
- Oversee job costing, pricing accuracy, invoicing, and billing workflows
- Control truck stock, parts spend, overtime, and subcontractor usage
- Generate and analyze KPIs and operational reports to evaluate department performance
- Ensure service activities support company profitability and strategic objectives
- Compliance and safety
- Ensure all field work complies with OSHA, EPA, and Massachusetts regulatory requirements
- Enforce EPA Section 608 obligations across the technician group, including refrigerant recovery and recordkeeping
- Ensure Massachusetts licensing is current for all applicable personnel
- Conduct field safety audits and toolbox talks, and enforce company safety policies including lockout tagout, roof and fall protection, electrical safety, ladder and lift safety, and PPE
- Promote a safety first culture across the department
- Technical direction
- Provide advanced technical guidance and troubleshooting direction for complex commercial systems including RTUs, split systems, VRF, chillers, and cooling towers
- Serve as the escalation point for repeat failures and drive root cause analysis and corrective action
- Own callback resolution and the standards that prevent callbacks
- Review major system startups and commissioning for quality and completeness
- Stay current on HVACR technologies, manufacturer updates, and industry best practices
- Serve as the senior technical resource for technicians and customers
- Schedule and On Call Structure
- Weekly schedule. Three days in the office, one day in the field, and one day working from home. The field day is for ride alongs, site walks, customer visits, and quality audits, and it moves based on what the week requires. This is a leadership seat, not a desk seat, and it is not a remote position.
- Leadership on call rotation. Atlantic Mechanical runs a five person leadership on call rotation shared among the Director of Refrigeration Service, the HVAC Service Manager, the two department field captains, and the Service Coordination Lead. Each participant carries the after hours phone approximately one week in five.
- The rotation covers triage, dispatch authority, pricing and policy decisions, and customer communication. It does not require technical diagnostics outside the participant's own discipline. When a technician on site needs technical escalation, that call routes to the discipline lead regardless of who is holding the rotation phone.
- Technician after hours coverage. The HVAC department maintains its own technician on call rotation. Building, staffing, and enforcing that rotation is this role's responsibility.
- Technical Scope
- The Manager must have the depth to direct, evaluate, and develop technicians across:
- Packaged rooftop units, single and multi zone
- Split systems and ductless
- VRF and VRV systems
- Air cooled and water cooled chillers and cooling towers
- Boilers, hydronic systems, pumps, and heat exchangers
- Air handling units, makeup air, and exhaust and ventilation systems
- Economizers, dampers, and airside troubleshooting
- Electrical troubleshooting, control circuits, and VFD applications
- Gas fired equipment and combustion analysis
- Light commercial refrigeration, including reach in units, ice machines, and small self contained walk in boxes
- Atlantic Mechanical does not perform DDC or building automation controls programming. Equipment level controls and unit mounted controllers are in scope.
- Required Qualifications
- Education
- High school diploma or GED required
- Associate degree, HVACR trade school completion, or business coursework preferred
- Experience
- 8 or more years in commercial HVAC service
- Minimum 4 years in a management role directly responsible for a technician group
- Demonstrated ownership of a department or branch P&L
- Certifications
- Required: EPA Section 608
- Preferred: OSHA 30, NATE certification, or manufacturer specific training
- Licenses
- Valid driver's license with a clean driving record
- Massachusetts Refrigeration Technician license strongly preferred, given that the HVAC team performs light commercial refrigeration work
- Massachusetts gas fitting license preferred
- Core Competencies
- Deep knowledge of commercial HVAC systems and equipment level controls
- Proven leadership and team management ability, including hiring, coaching, and performance management
- Strong communication, customer service, and conflict resolution skills
- Proficiency in budgeting, job costing, and service KPIs
- Strong organizational and multitasking ability under interruption
- Experience with dispatching, CRM, and field service platforms. We run BuildOps. Jonas experience is a plus.
- Experience integrating technicians from an acquisition or merger is a plus
